Análise de sistemas de TD&E com base em indicadores objetivos e subjetivos : características de cursos e crenças de treinandos

RESUMO

The general objective of the following research was to analyze the TD&E systems of two organizations on the basis of objective and subjective indicators. To reach this objective, three studies had been developed. The first study revalidated the Taxonomy for Classification of Capacitation Events in the Labor Organizations, researchs objective pointer. Fourteen courses from both organizations were analyzed. Two cluster hierarchic analyses had carried through, and indicated distinct taxonomic structures, both with three groups each. The first structure differentiated the courses in accordance with its modality. In the second, that excluded method/strategy category, the main determinative ones were organizational and individual function of training. Study 2 aimed at revalidating the Scale Beliefs on the TD&E System, subjective pointer. The sample was formed by 862 participants of the courses analyzed in study 1. Factorial analyses were done to identify the scales factors. The results indicated three factors: Beliefs on Individual and Organizational Benefits that the Training Provides, Beliefs on the Association of Training with Change Processes and Beliefs on the Process of LNT. The objectives of study 3 were analyzing the individuals beliefs, comparing beliefs of the employees from the two organizations and verifying the relation between the characteristics of the training and participants beliefs. Descriptive statistical analyses, correlation, ANOVA and MANOVA were carried through. It was found that beliefs were positive, the factor related to the LNT received the less favorable averages. Significant statistical differences between the beliefs of the participants of the two organizations had not been observed. Participants who had recently carried through more than one course with more complex general objectives, of mixing modality, lined up to the objectives of the organization and of themselves had presented the beliefs most favorable on the TD&E system. The greatest limitation of the study was evaluating for the study 1 only courses that would be used to discover the relation between the characteristics of the course and the beliefs. At the end, this dissertation considering a research agenda, it culminates in the proposal of a model to investigate the mediation of beliefs on the TD&E system between the variables characteristic of training and effectiveness training.
